I en artikelserie best\u00e5ende af tre dele vil vi genbes\u00f8ge de tre hovedudfordringer, som vi identificerede i artiklerne, og unders\u00f8ge, hvordan de har udviklet sig i l\u00f8bet af det seneste \u00e5r. I denne f\u00f8rste del fokuserer vi p\u00e5 det konkurrencepr\u00e6gede rekrutteringsmilj\u00f8.<\/p>\n<p>[\/et_pb_text][et_pb_text _builder_version=&#8221;4.23.1&#8243; _module_preset=&#8221;default&#8221; header_4_line_height=&#8221;1.4em&#8221; global_colors_info=&#8221;{}&#8221; theme_builder_area=&#8221;post_content&#8221;]<\/p>\n<h4><strong>Makro\u00f8konomiske faktorer p\u00e5virker Life Science-branchens rekrutteringsmilj\u00f8<\/strong><\/h4>\n<p>I l\u00f8bet af det seneste \u00e5r har konkurrencen om kandidaterne inden for Life Science-branchen \u00e6ndret sig betydeligt, prim\u00e6rt p\u00e5virket af makro\u00f8konomiske faktorer. Disse \u00e6ndringer har f\u00f8rt til justeringer i virksomhedernes rekrutteringsstrategier. Tidligere oplevede branchen skarp konkurrence og adskillige udfordringer, som vi detaljeret beskrev i vores Whitepaper fra januar 2023. Men nu, p\u00e5virket af eksterne forhold s\u00e5som globale konflikter og \u00f8konomiske skift, har der v\u00e6ret en anderledes dynamik i markedet.<\/p>\n<p><em>&#8220;Den mest betydningsfulde \u00e6ndring har v\u00e6ret m\u00e5den, hvorp\u00e5 disse faktorer har p\u00e5virket branchen p\u00e5 kort sigt,\u201d<\/em> udtaler Rasmus Meyhoff, og han uddyber: <em>\u201cSelvom de umiddelbart ikke antages at have langsigtede konsekvenser, har de alligevel fordret en hurtig tilpasning og en fleksibel tilgang i virksomhederne. Denne s\u00f8gen efter en &#8220;sikker havn&#8221; p\u00e5virker indirekte fastholdelsen af medarbejdere, idet kandidater nu er mindre tilb\u00f8jelige til at forf\u00f8lge de mere eventyrlystne og risikable karriereskift. \u201d<em>Dette skyldes en forst\u00e5elig forsigtighed: \u2019Man ved hvad man har, men ikke hvad man f\u00e5r,\u2019 og med faste udgifter som regninger og husl\u00e5n, foretr\u00e6kker mange det sikre valg.\u201d<\/em> if\u00f8lge <a href=\"https:\/\/www.compasshrg.com\/pernille-hemmingsen\/\">Pernille Hemmingsen<\/a>, Senior Research Manager med speciale i Life Science i Compass Human Resources Group.<\/p>\n<p>Etablerede virksomheder har i denne sammenh\u00e6ng f\u00e5et en fornyet appel som mere stabile og sikre arbejdspladser sammenlignet med startups. For et par \u00e5r siden var situationen anderledes; kandidater var mere eventyrlystne, og startups tiltrak dem med tilbud om brede lederroller, sp\u00e6ndende udfordringer og muligheder for personlig udvikling, som ofte ikke blev begr\u00e6nset af bureaukrati.<\/p>\n<p>\u201d<em>I dag er det netop de faste rammer og jobsikkerheden, som tilbydes af mere etablerede virksomheder, der tiltr\u00e6kker kandidater. Selvom denne tendens ikke har \u00e6ndret sig markant, observeres der ogs\u00e5 et fald i antallet af jobtilbud. Data fra Jobindex bekr\u00e6fter dette, idet der er registreret et fald p\u00e5 14,2 % i antal jobopslag fra 2022 til 2023.<\/p>\n<p>En del af denne udvikling kan tilskrives den tidligere n\u00e6vnte mangel p\u00e5 risikovillighed blandt kandidater, hvilket har resulteret i en stagnation i jobskifte p\u00e5 arbejdsmarkedet. Derudover synes flere virksomheder at v\u00e6re tilbageholdende med at erstatte medarbejdere, der forlader virksomheden, indtil de er sikre p\u00e5, at behovet fortsat eksisterer. \u201d<em>Vi ser en klar tendens til f\u00e6rre \u2019replacements\u2019 i det nuv\u00e6rende marked, hvilket ogs\u00e5 afspejler en forsigtighed fra virksomhedernes side,\u201d<\/em> uddyber Rasmus Meyhoff.<\/p>\n<p>Etablerede virksomheder har i denne sammenh\u00e6ng en klar fordel i forhold til startups. De er bedre rustede til at sikre deres kandidatpipeline gennem talentprogrammer. Disse virksomheder har desuden fordel af at have HR-afdelinger og TA-afdelinger (Talent Acquisition), som kan assistere med det strategiske rekrutteringsarbejde. De kan f.eks. hj\u00e6lpe organisationen med at fokusere p\u00e5 at sikre talentpipelinen i specifikke kandidatgrupper, hvor behovet er st\u00f8rre end i andre. Selvom dette ikke er en ny praksis, er forskellen blevet mere tydelig og p\u00e5virker nu rekrutteringslandskabet i h\u00f8jere grad.<\/p>\n<p>Trods disse interne ressourcer i etablerede virksomheder, er der fortsat et betydeligt behov for ekstern rekrutteringsassistance. Selv for virksomheder med solide HR- og TA-afdelinger, kan der opst\u00e5 situationer, hvor specialiseret rekrutteringsst\u00f8tte er n\u00f8dvendig. Dette behov kan skyldes interne omst\u00e6ndigheder, som kr\u00e6ver et neutralt og eksternt perspektiv i rekrutteringsprocessen, eller specifikke krav til leder- og specialistpositioner, som interne teams m\u00e5ske ikke har kapaciteten eller netv\u00e6rket til at opfylde. Desuden kan specialistviden om kandidatmarkedet og en dyb forst\u00e5else for de unikke udfordringer i Life Science-branchen g\u00f8re en stor forskel. En ekstern rekrutteringspartner kan tilbyde denne ekspertise og dermed bidrage v\u00e6sentligt til at skabe de n\u00f8dvendige forbindelser mellem virksomheder og de mest egnede kandidater, is\u00e6r i et marked, hvor kravprofilen ofte er kompleks og kr\u00e6ver en omfattende s\u00f8gekapacitet.<\/p>\n<p>Behovet for specialiserede kompetencer inden for Life Science-branchen forbliver u\u00e6ndret og h\u00f8jaktuelt. Flere store virksomheder implementerer strategier, hvor de rekrutterer kandidater og specielt ledere fra andre brancher. Disse nye medarbejdere gennemg\u00e5r derefter et omskolingsprogram, s\u00e5 de kan tilpasse sig og bidrage effektivt p\u00e5 Life Science-omr\u00e5det. Denne praksis afspejler en dynamisk og fleksibel tilgang til at udvide puljen af potentielle kandidater, noget vi tidligere har dykket ned i, i vores Whitepaper &#8220;<a href=\"https:\/\/www.compasshrg.com\/da\/blog\/styrk-din-karriere-skift-branche-2\/\">Styrk din karriere \u2013 Skift branche&#8221;<\/a>.<\/p>\n<p>I mods\u00e6tning hertil st\u00e5r startups, som ofte ikke har ressourcerne til at investere i s\u00e5danne omskolingsprocesser. Specifikt var der bekymring for, at de l\u00f8nninger, der kr\u00e6ves for at tiltr\u00e6kke nye medarbejdere, kunne overstige dem for nuv\u00e6rende ansatte, hvilket p\u00e5 lang sigt ville v\u00e6re uholdbart og potentielt f\u00f8re til en negativ l\u00f8nspiral.
