Det virker logisk: skriv en jobannonce, s\u00e6t den op p\u00e5 Jobindex og LinkedIn, og vent p\u00e5 ans\u00f8gningerne. Og for mange stillinger er det pr\u00e6cis den rigtige tilgang.<\/p>\n<p>Men for andre stillinger er annoncering ikke bare ineffektivt \u2013 det er direkte kontraproduktivt. Problemet er ikke at annoncen ikke virker. Problemet er, at den person du leder efter, aldrig ser den. Fordi de ikke s\u00f8ger job.<\/p>\n<p>If\u00f8lge tal fra LinkedIn er kun <strong>30% af arbejdsstyrken aktivt jobs\u00f8gende<\/strong> p\u00e5 et givent tidspunkt. De resterende 70% er det, man kalder passive kandidater \u2013 de er tilfredse i deres nuv\u00e6rende stilling, men \u00e5bne for den rette mulighed, hvis den banker p\u00e5. Og de banker aldrig ind p\u00e5 din jobannonce.<\/p>\n<p>Det er her headhunting begynder at give mening.<\/p>\n<h2>Hvad er forskellen egentlig?<\/h2>\n<p>Annoncering og headhunting l\u00f8ser grundl\u00e6ggende forskellige problemer:<\/p>\n<p style=\"padding-left: 40px;\"><strong>Annoncering<\/strong> \u00e5bner en d\u00f8r og venter p\u00e5 at de rigtige kandidater g\u00e5r ind. Det er en passiv metode, der fungerer bedst n\u00e5r der er mange kvalificerede kandidater p\u00e5 markedet, og n\u00e5r rollen ikke kr\u00e6ver et meget specifikt s\u00e6t kompetencer.<\/p>\n<p style=\"padding-left: 40px;\"><strong>Headhunting<\/strong> \u2013 eller executive search, som det kaldes ved ledende stillinger \u2013 er en aktiv metode. Her kortl\u00e6gger man markedet systematisk, identificerer de st\u00e6rkeste profiler uanset om de s\u00f8ger job eller ej, og tager proaktiv kontakt. Man venter ikke p\u00e5 ans\u00f8gere. Man finder dem.<\/p>\n<h2>Hvorn\u00e5r b\u00f8r du v\u00e6lge headhunting?<\/h2>\n<p>Der er ikke \u00e9t rigtigt svar, men der er klare situationer, hvor headhunting konsekvent skaber bedre resultater end annoncering.<\/p>\n<h3>1. Stillingen er kritisk for virksomhedens retning<\/h3>\n<p>En ny CEO, CFO, eller VP of Sales er ikke bare en medarbejder. Det er en beslutning der former virksomheden de n\u00e6ste 3-5 \u00e5r. Risikoen ved en fejlans\u00e6ttelse \u2013 i form af tabt tid, tabte forretningsmuligheder og de direkte omkostninger ved en ny rekrutteringsrunde \u2013 overstiger langt prisen p\u00e5 en grundig headhuntingproces.<\/p>\n<p>Jo vigtigere stolen er, desto vigtigere er det at se hele markedet \u2013 ikke bare de 10-15% der tilf\u00e6ldigvis er p\u00e5 jobs\u00f8gning den uge din annonce k\u00f8rer.<\/p>\n<h3>2. Markedet for relevante kandidater er lille<\/h3>\n<p>S\u00f8ger du en Supply Chain Director med specifik erfaring fra medicoindustrien og kendskab til nordiske markeder? S\u00e5 taler vi m\u00e5ske om 40-60 profiler i hele Norden. Annoncering h\u00e5ber p\u00e5 at de 5-10% aktivt jobs\u00f8gende i den gruppe tilf\u00e6ldigvis ser din annonce. Headhunting kortl\u00e6gger alle 60 og kontakter de 15-20 der matcher bedst.<\/p>\n<h3>3. Diskretionshensyn<\/h3>\n<p>Skal I udskifte en siddende leder? Sidder personen der skal afl\u00f8ses stadig i rollen? Eller vil I undg\u00e5 at konkurrenter og kunder ved at I er i forandring? Headhunting foreg\u00e5r uden offentlige jobopslag og med fuld fortrolighed. Det er ikke muligt med annoncering.<\/p>\n<h3>4. Tidligere annoncering har ikke leveret<\/h3>\n<p>Har I k\u00f8rt en annonceringsrunde uden at finde den rette? Det er et st\u00e6rkt signal om at kandidaten ikke befinder sig i den aktive jobs\u00f8gerpulje \u2013 og at headhunting er n\u00e6ste skridt.<\/p>\n<h3>5. I s\u00f8ger en profil der er sv\u00e6r at definere pr\u00e6cist<\/h3>\n<p>Nogen gange ved man ikke pr\u00e6cis hvad man s\u00f8ger \u2013 man ved bare at det nuv\u00e6rende ikke virker, og at virksomheden har brug for et nyt s\u00e6t \u00f8jne i direktionen. En erfaren headhunter kan hj\u00e6lpe med at definere profilen og identificere kandidater man ikke selv ville have t\u00e6nkt p\u00e5.<\/p>\n<h2>Hvorn\u00e5r er annoncering det rigtige valg?<\/h2>\n<p>Det er vigtigt at sl\u00e5 fast: annoncering er ikke en d\u00e5rligere metode. Den er bare en anden metode \u2013 og den rigtige i mange situationer.<\/p>\n<p>Annoncering fungerer bedst n\u00e5r:<\/p>\n<ul>\n<li>Stillingen ikke kr\u00e6ver en meget specifik niche-profil<\/li>\n<li>Der er et bredt marked af relevante kandidater<\/li>\n<li>Rollen er p\u00e5 et niveau hvor mange aktivt s\u00f8ger muligheder<\/li>\n<li>Tidsrammen er stram og prisbevidsthed er h\u00f8j<\/li>\n<li>I \u00f8nsker bredest mulig synlighed og mange ans\u00f8gninger at v\u00e6lge imellem<\/li>\n<\/ul>\n<p>En intern HR-koordinator, en regnskabsmedarbejder eller en projektleder i en velkendt branche \u2013 her er annoncering typisk den effektive og kosteffektive vej.<\/p>\n<h2>Kan man kombinere de to?<\/h2>\n<p>Ja \u2013 og det er faktisk den tilgang mange erfarne rekrutteringspartnere anbefaler til stillinger i gr\u00e5zonen.<\/p>\n<p>En kombineret proces starter med en aktiv s\u00f8gning (headhunting) der kortl\u00e6gger det passive marked, suppleret af en m\u00e5lrettet annonce der fanger de aktive jobs\u00f8gere. En fejlans\u00e6ttelse p\u00e5 C-level-niveau koster if\u00f8lge analyser fra Chartered Institute of Personnel and Development (CIPD) i gennemsnit <strong>2,5 gange den \u00e5rlige l\u00f8n<\/strong> i direkte og indirekte omkostninger. Hvad er konsekvensen af en fejlans\u00e6ttelse?<\/strong><br \/>\nLav konsekvens \u2192 annoncering er tilstr\u00e6kkeligt.<br \/>\nH\u00f8j konsekvens \u2192 headhunting reducerer risikoen markant.<\/p>\n<p><strong>3. Har I pr\u00f8vet at annoncere uden held?<\/strong><br \/>\nS\u00e5 er svaret n\u00e6sten altid headhunting.<\/p>\n<h2>Konklusion<\/h2>\n<p>Annoncering og headhunting er ikke konkurrenter \u2013 de er redskaber der l\u00f8ser forskellige opgaver.
