Det betyder, det er n\u00f8dvendigt at \u00e6ndre m\u00e5den, man hidtil har rekrutteret og fastholdt dygtige medarbejdere i adskillige brancher. Det er n\u00f8dvendigt med friske \u00f8jne og en frisk strategi.<\/span><\/p>\n<p><span><a href=\"https:\/\/www.compasshrg.com\/da\/rasmus-meyhoff\/\">Rasmus Meyhoff<\/a> er partner hos Compass, hvor han leder et team p\u00e5 15 dedikerede personer, der er s\u00e6rligt specialiserede i <a href=\"https:\/\/www.compasshrg.com\/da\/biovidenskab-og-sundhedssektoren\/\">Life Sciences-industrien<\/a>. En af udfordringerne ligger s\u00e5 i, at der ikke er nok kvalificerede kandidater til at opfylde rekrutteringsbehovet blandt disse virksomheder. Det ses s\u00e6rligt inden for Life Sciences, men mange andre brancher er ogs\u00e5 p\u00e5virkede. Det betyder, at virksomhederne er i h\u00e5rd konkurrence med hinanden, og derfor er der en st\u00f8rre tendens til, at kandidater i h\u00f8jere grad skifter job, hvis de er utilfredse med vilk\u00e5rene hos deres eksisterende arbejdsgivere,\u201d siger Rasmus Meyhoff.<\/span><\/p>\n<p><span>Dette har stor indflydelse p\u00e5, hvordan man rekrutterer nye talenter, samtidig med at man skal form\u00e5 at fastholde de eksisterende n\u00f8glemedarbejdere.<\/span><\/p>\n<p><span>\u201dKampen om de gode kandidater betyder, at l\u00f8nningerne ofte bliver h\u00f8jere og h\u00f8jere i et fors\u00f8g p\u00e5 at lokke de \u00f8nskede talenter over i en ny virksomhed. Men er det en holdbar udvikling, og hvilken betydning har det for jobtilfredsheden hos de eksisterende medarbejdere, n\u00e5r der pludselig kommer nye kollegaer, der f\u00e5r mere i l\u00f8nposen for lignende arbejdsopgaver? Tidligere har det typisk v\u00e6ret s\u00e5dan, at kandidaterne skulle overbevise en potentiel arbejdsgiver om, at de \u201dfortjener\u201d en stilling i virksomheden. Men s\u00e5dan er det ikke l\u00e6ngere i de brancher, hvor der er rift om kandidaterne. Her er det i lige s\u00e5 h\u00f8j grad virksomheden, der skal have succes med at s\u00e6lge sig selv til kandidaten som v\u00e6rende en god arbejdsplads med fokus p\u00e5 de rette v\u00e6rdier, der taler ind i kandidatens behov for udvikling og prioriteter.<\/span><\/p>\n<p><span>\u201dVirksomheder kan med fordel s\u00e6tte ekstra fokus p\u00e5 employer branding. Hvad er det, de kan tilbyde kandidaterne, der adskiller dem fra konkurrenterne p\u00e5 andre m\u00e5der end l\u00f8nsedlen? Hvordan kan de \u201dfriste\u201d en kandidat til at tage jobbet? Det betyder, der skal ske en \u00e6ndring i ans\u00e6ttelsessamtalerne i forhold til valg af sp\u00f8rgsm\u00e5l. I stedet b\u00f8r der v\u00e6re fokus p\u00e5 at identificere motivationen hos kandidaten frem for det klassiske fokus p\u00e5, hvordan kandidaten kan bidrage positivt til virksomheden. Gensidigheden skal alts\u00e5 \u00f8ges mellem virksomhed og kandidat,\u201d siger Rasmus Meyhoff, og uddyber:<\/span><\/p>\n<p><span>\u201cHvordan kan jobbet tilpasses den enkelte medarbejders behov for udvikling og ansvar? Er der mulighed for hjemmearbejdsdage? Kompetenceudvikling gennem l\u00f8bende kurser og uddannelse? Kan en medarbejder f\u00e5 nedsat tid, mens de har mindre b\u00f8rn eller lignende? Hvad tilbydes der af sociale aktiviteter og arrangementer, som g\u00f8r virksomheden til mere end blot en arbejdsplads? Hvordan skabes der et v\u00e6rdif\u00e6llesskab, som binder medarbejderne t\u00e6ttere til virksomheden? Virksomhederne skal indse, at det ikke l\u00e6ngere udelukkende handler om, hvorvidt kandidaten matcher virksomheden, men i lige s\u00e5 h\u00f8j grad hvorvidt virksomheden matcher kandidaten.\u201d<\/span><\/p>\n<p><span>Og netop denne forandring er en af grundene til, at Rasmus Meyhoff anbefaler, at virksomheder, som ikke allerede g\u00f8r det, kan overveje at bruge en ekstern rekrutteringspartner, der allerede arbejder aktivt med denne type af ans\u00e6ttelsesprocedurer. Men mere om det senere.<\/span><\/p>\n<p>[\/et_pb_text][et_pb_text _builder_version=&#8221;4.16&#8243; _module_preset=&#8221;default&#8221; min_height=&#8221;1080.9px&#8221; global_colors_info=&#8221;{}&#8221; theme_builder_area=&#8221;post_content&#8221;]<\/p>\n<h2><strong>Agilitet og bredere udsyn i rekrutteringen<\/strong><\/h2>\n<p><span>If\u00f8lge Rasmus Meyhoff er der flere forskellige forhold, som virksomheder med rekrutteringsudfordringer b\u00f8r overveje \u2013 udover at arbejde med mere gensidighed i rekrutteringsprocessen og fleksible arbejdsvilk\u00e5r.<\/span><\/p>\n<p><span>\u201dDer er flere vigtige faktorer, som virksomheder b\u00f8r tage hensyn til i det forandrede arbejdsmarked. F\u00f8rst og fremmest er der et stort potentiale i at lede efter talent uden for Danmark, s\u00e6rligt n\u00e5r man er p\u00e5 jagt efter meget specialiseret arbejdskraft. Ved at kigge internationalt f\u00e5r man en v\u00e6sentligt st\u00f8rre pulje af kvalificerede kandidater. Hvis virksomheden desuden kan acceptere, at talenter eksempelvis kan arbejde i samme team, selvom de er bosat i et andet land, vil det g\u00f8re det nemmere at rekruttere uden for landets gr\u00e6nser. Denne tendens er kraftigt stigende, hvor s\u00e6rligt den voksende digitalisering underst\u00f8tter udviklingen,\u201d siger Rasmus Meyhoff.<\/span><\/p>\n<p><span>Et andet v\u00e6sentligt element er, at virksomheder med fordel kan overveje deres fokus p\u00e5 det rent faglige og i stedet se n\u00e6rmere p\u00e5 personlige kompetencer \u2013 selvf\u00f8lgelig kun i de tilf\u00e6lde, hvor en helt specifik faglighed ikke er p\u00e5kr\u00e6vet for at lykkes i jobbet.<\/span><\/p>\n<p><span>\u201dEt af mine bedre eksempler er en stor global medicinalvirksomhed, der skulle bruge nye ledere i deres kommercielle produktion. Lederne skulle lede nogle st\u00f8rre produktionsteams med mange medarbejdere. I stedet for udelukkende at overveje kandidater, der levede op til b\u00e5de de ledelsesm\u00e6ssige kompetencer og den faglige produktionserfaring, \u00e5bnede man kandidatpuljen op. Man erfarede nemlig, at det tog v\u00e6sentligt l\u00e6ngere tid at finde fagligt kvalificerede kandidater med de rigtige ledelseskompetencer, end tiden det ville tage at l\u00e6re kompetente ledere fra andre brancher de n\u00f8dvendige faglige kompetencer,\u201d fort\u00e6ller Rasmus Meyhoff, og forts\u00e6tter:<\/span><\/p>\n<p><span>\u201dDe fandt i stedet sp\u00e6ndende kandidater, der var uddannet inden for milit\u00e6ret og sportens verden, og som derfor havde relevante lederskabskompetencer, der matchede stillingernes overordnede krav, s\u00e5som at f\u00e5 medarbejdere til at arbejde i samme retning, s\u00e6tte klare m\u00e5l og lede i et hurtigt forandrende milj\u00f8. Det er den form for \u00e5benhed og udsyn hos rekrutterende virksomheder, der kan v\u00e6re med til at g\u00f8re kandidatfeltet bredere og g\u00f8re en forskel p\u00e5 lang sigt.\u201d<\/span><\/p>\n<p><span>En anden ting, man som virksomhed skal v\u00e6re opm\u00e6rksom p\u00e5 i forbindelse med en rekruttering, er \u201dtime to hire\u201d. En ordentlig og grundig rekrutteringsproces tager tid. I mange virksomheder kan rekrutteringer tr\u00e6kke i langdrag, fordi de rekrutteringsansvarlige har mange kortsigtede opgaver, der skal l\u00f8ses, hvilket kan g\u00f8re det udfordrende at s\u00e6tte den n\u00f8dvendige tid af. Men det er en stor fejl, if\u00f8lge Rasmus Meyhoff, for p\u00e5 den m\u00e5de er der st\u00f8rre sandsynlighed for, at den attraktive kandidat eksempelvis n\u00e5r at tage imod en stilling i en anden virksomhed, fordi rekrutteringsprocessen g\u00e5r for langsomt. <\/span><\/p>\n<p>[\/et_pb_text][et_pb_text _builder_version=&#8221;4.16&#8243; _module_preset=&#8221;default&#8221; global_colors_info=&#8221;{}&#8221; theme_builder_area=&#8221;post_content&#8221;]<\/p>\n<h2>Fordelen ved den eksterne rekrutteringspartner<\/h2>\n<p><span>S\u00e6rligt tidsforbruget og prioriteringen af rekrutteringsprocessen er en anden grund til, at en ekstern rekrutteringspartner kan v\u00e6re den bedste l\u00f8sning.<\/span><\/p>\n<p><span>\u201dN\u00e5r man som virksomhed v\u00e6lger at bruge en ekstern rekrutteringspartner, vil det betyde, der skal bruges markant mindre tid og ressourcer p\u00e5 processen internt. Og nu hvor mange virksomheder har mere travlt end nogensinde f\u00f8r, og der er flere opsl\u00e5ede jobs, end der er egnede kandidater, er det et regnestykke, der b\u00f8r laves, for ofte kan det betale sig,\u201d siger Rasmus Meyhoff, og slutter med:<\/span><\/p>\n<p><span>\u201dRekrutteringsvirksomheder, som er specialiserede i netop virksomhedens branche &#8211; eksempelvis i Life Sciences &#8211; ved pr\u00e6cis, hvordan kandidatmarkedet ser ud, hvilke generelle tendenser eksisterer, og hvorfra kandidaterne kan tiltr\u00e6kkes. Gennem et veludviklet netv\u00e6rk og stor brancheforst\u00e5else kan rekrutteringsvirksomheder effektivisere rekrutteringsprocessen markant, hvilket forh\u00f8jer sandsynligheden for, at de absolut bedste, mest egnede kandidater ikke har takket ja til andre stillinger i mellemtiden.\u201d<\/span><\/p>\n<p>[\/et_pb_text][\/et_pb_column][\/et_pb_row][et_pb_row column_structure=&#8221;1_2,1_2&#8243;
